The healthcare organization (XYZ, anonymous) is generally busy due to an increased workload and a greater number of patient visits. It is quite challenging for the nurses to prioritize patient care within the ward and provide appropriate support at the right time. The emergency department nurses face extreme challenges within the organization including overcrowding which lowers nurse satisfaction in providing proper care and also impacts performance by increasing treatment errors. Occupational stress and burnout are also related to the challenges while working in the emergency department which is noted within the organization (Durand et al., 2019). Overcrowding of patients and lack of proper nurse-to-patient ratio within the organization create challenges in delivering accurate care and impact the satisfaction level of the emergency nurses. It is important to address the stress, anxiety, burnout, and extreme trauma experience that is faced by the emergency nurses within the organization. 2.      Proposed change

The change that needs to be implemented within the organization to address the excessive workload, high work pressure, and emotional exhaustion and improve job satisfaction in lowering stress will be done by modified self-resilience practice training. The proposed change program such as the implementation of the self-resilience training program will help in focusing on increasing the nursing skills and knowledge in managing the emergency situation by improving the strategies for emergency preparedness within the healthcare organization (Allen & Palk, 2018). 3.      Change model

The change model that will be considered in this case includes the health, safety, and environment model. The model consists of four main parts or pillars, financial service, structural service, health, and well-being. The HSE Change model is implemented within the healthcare organization to enhance the organization structure, improve the resources for human development, improve sustainability, and prevent the chance of developing hazards by proper implementation of strategy within the healthcare organization. In the third stage, the refreezing stage, the change is accepted by the nurses, and a change in behavior is observed. 4.     Rationale

The nurse appointed in the emergency department faces extreme challenges due to workload which often results in job dissatisfaction and affects the patient care by increasing error in the treatment. Afaya et al., (2021) stated that there has been an increasing burden in the emergency ward within the hospital which needs proper quality management.  The study results highlighted that the major issue which is faced by the nurses within the emergency department includes overcrowding in the area, understaffing at the emergency unit, inadequate managerial support, and lack of proper emergency equipment which needs to be considered by the healthcare organization in order to promote quality emergency nursing care.
